Abstract: The article comprehensively examines the phenomenon of motivation and employee engagement in the context of unprecedented challenges posed by the full-scale war in Ukraine, as a determining factor for ensuring business resilience. The relevance of the study is driven by the critical need to preserve and effectively utilize human capital amid deep socioeconomic transformations and ongoing threats. The aim of the present article is to provide a thorough analysis of the theoretical foundations of motivation and engagement, identify the specifics of their manifestation and impact on the operation of enterprises in a state of martial law, as well as to develop practically oriented recommendations for managers on strengthening the internal potential of companies through effective human resource management. In the course of the research, a comprehensive set of general scientific and specialized methods was applied, including theoretical analysis of scientific publications, empirical generalization of practical experience from Ukrainian enterprises, a system approach to examining the relationship between motivation, engagement, and business sustainability, as well as methods of comparison and generalization to formulate conclusions and recommendations. The results of the research revealed significant changes in the motivational structure of employees under wartime conditions, where traditional material incentives give way to the importance of non-material factors, such as the sense of significance of one’s work, support and empathy from leadership, team cohesion, flexibility of working conditions, and transparency of communication. A direct correlational link was established between a high level of employee motivation and engagement and a business’s ability to withstand crisis phenomena, maintain productivity, adapt to changes, and ensure its viability. Based on the analysis of successful practices of Ukrainian companies that demonstrated resilience during the wartime, practical recommendations have been developed for business leaders, HR managers, and specialists in human resource management. The proposed measures aim to create a favorable working environment, provide psychological support, establish effective communication, encourage volunteer activities and support for the country, as well as offer opportunities for professional development.
